Motivation

Hello..I've started to train younger kids for the first time in goal and have had to really adjust my training because of their ages. All of the kids that I train are the only keeper for their team and have no one else there competing for their postion. It's been challenging to motivate them to work hard and push themselves to get better. I probably have too high of expectations but I figure if the coach/parents are paying me to improve their abilities then I also expect a hard worker in return. Any ideas in dealing with kids (11-15) on how to motivate them to work hard during the drills and give their best? How can I make it competitive without another kid vying for the same spot?
